This study aims to examine the effect of work motivation, work discipline, and physical work environment on the competence of production employees at PT Swan Trichel Textile. The research problem is grounded in the phenomenon of fluctuating production reject rates, which reached up to 4.21% in certain periods, exceeding the industry standard of 1%, indicating a potential competence gap among employees. This study employs a quantitative approach with an explanatory design. The population consists of 142 production employees, all of whom were selected as respondents using a census method. Data were collected through Likert-scale questionnaires and analyzed using multiple linear regression with IBM SPSS. The results reveal that work motivation has a positive and significant effect on employee competence, indicating that higher motivation enhances technical capability and work understanding. The physical work environment also has a positive and significant effect and emerges as the most dominant factor, suggesting that a supportive and comfortable workplace directly strengthens employees’ operational competence. In contrast, work discipline does not show a significant effect, implying that compliance alone is insufficient to improve competence without learning and skill development processes. Simultaneously, all independent variables significantly influence employee competence, with a coefficient of determination of 0.857, indicating a strong explanatory power of the model.
