Abstract
High employee turnover rates in the manufacturing sector significantly challenge organizational performance. This study examines the influence of job satisfaction, work environment, and work motivation on employee loyalty, and examines job satisfaction as a mediating variable at PT Apac Inti Corpora. A quantitative explanatory research design was employed, and questionnaires distributed to 80 employees from the Inspect Fabric Department. The data were analyzed using Structural Equation Modeling (SEM) with the SmartPLS 4 software. The results show that work environment, work motivation, and job satisfaction significantly and directly influence employee loyalty. In addition, the research established that job satisfaction mediate the work motivation and employee loyalty, but not between work environment and employee loyalty. These results highlight the importance of fostering a supportive work environment and implementing effective motivation strategies to enhance job satisfaction and improve employee loyalty. This finding highlights the importance of creating a conducive work environment and implementing appropriate motivational strategies, such as reward based gatherings or employee appreciation days, to strengthen employees emotional attachment to the company, which ultimately enhances employee loyalty. Future studies should consider a mixed-methods approach to explore psychological factors more deeply and to expand the sample size. This study provides practical insights for developing effective human resource strategies within the textile industry.
