The relationship between the merit system and personnel performance in military organizations remains under-researched, particularly regarding the role of employee engagement as a mediating variable. Therefore, this study aims to analyze the impact of the merit system on employee engagement and personnel performance, as well as to examine the mediating role of employee engagement in the relationship between the merit system and personnel performance at BALURJALTIM. An explanatory research design with a quantitative approach was employed. The findings indicate that the merit system has a positive and significant effect on employee engagement, while employee engagement has a positive and significant effect on personnel performance. The study concludes that improvements in personnel performance are not only influenced by the quality of the merit system's implementation but also heavily depend on the level of personnel engagement with the organization.
